As a surgeon, using surgical hours makes sense as a measure of effectiveness. The same is true of any profession where the error tolerance low enough that any mistake can be fatal. The same is true of airline pilots, ship captains, and commercial drivers since any degree of failure results in immediate termination. For professions where error tolerance is higher, such as software developers, graphic designers, and marketing professionals, measuring hours performing a task is a less meaningful measure. Instead, reporting the impact of their work – the results – is a far more valuable metrics. So why, then, do leadership coaches place such importance on ‘coaching hours’ when the outcome of our work tells a much richer story? I posit this is due either to ego, making it little more than a vanity metric, or it is due to not knowing a better way. Coaches ought to measure and report the OUTCOME of their service rather than the number of hours spent delivering it. But how can you measure the direct impact of coaching? The most direct way for coaches to measure their impact is through observable changes in a clients’ leadership behavior. The people who observe these changes are those who work closely with the leader – direct reports, peers, and managers. By asking these individuals what changes they’ve noticed in the leader’s behavior during the engagement, the coach has a reliable performance indicator: changes in perceived leadership effectiveness. So, if you’re a coach using hours as an indicator of success – think again. Unless the client’s objective is for you to occupy their time, consider reporting the impact of your coaching.
